이직은 만능이 아니지만 무력하지도 않습니다. 잘 듣는 문제가 분명히 있습니다. 제품이 성장을 멈췄거나, 배울 사람이 조직에 없거나, 내가 다루고 싶은 규모의 문제가 여기에는 존재하지 않는 경우입니다. 이런 것은 환경이 원인이므로 환경을 바꾸면 실제로 사라집니다.

반면 따라오는 문제도 있습니다. 업무 범위를 스스로 정하지 못하는 습관, 갈등을 미루는 성향, 새로움이 사라지면 찾아오는 권태의 주기 같은 것입니다. 이것들은 짐에 실려 함께 이동합니다. 그래서 첫 질문은 회사에 대한 것이 아니라 원인의 소재에 대한 것이어야 합니다. 지금 힘든 것의 원인이 이 건물 안에만 있는가, 아니면 나와 함께 다니는가.

구분하는 방법은 과거를 보는 것입니다. 이전 조직에서도 같은 종류의 답답함이 있었는지 확인합니다. 두 번째 반복이면 환경 쪽에 무게를 두기 어렵습니다. 반대로 지금 조직에서만 처음 겪는 문제이고 그 원인을 세 사람 이상이 같은 방식으로 설명한다면, 그것은 개인의 성향이 아니라 구조입니다. 이 판별을 건너뛰면 새 회사에서 6개월 뒤에 같은 문장을 다시 쓰게 됩니다.

남아 있어야만 쌓이는 복리

옮기면 초기화되고 남으면 쌓이는 것들이 있습니다. 첫째는 신뢰입니다. 내 말이 통과되는 속도, 내가 제안했을 때 사람들이 일단 들어 보는 태도는 시간이 만든 잔고입니다. 둘째는 2차 지식입니다. 시스템이 왜 지금의 모양이 되었는지, 어떤 결정이 어떤 사정에서 나왔는지는 코드에 적혀 있지 않습니다. 셋째는 큰 일을 맡을 자격입니다. 조직은 대개 위험한 프로젝트를 새로 온 사람에게 주지 않습니다.

가장 값비싼 것은 네 번째입니다. 내가 내린 결정의 결과를 직접 되받는 경험입니다. 2년 전 선택한 구조가 지금 어떤 유지보수 비용을 만들고 있는지를 자기 손으로 겪은 사람과, 그 시점마다 자리를 떠난 사람의 판단력은 다르게 자랍니다. 이 구간은 책이나 다른 회사에서 살 수 없습니다.

늘 1년 차만 반복하면 비는 것

짧은 근속을 반복하면 초기 구간의 기술만 뾰족해집니다. 온보딩을 빨리 끝내는 법, 낯선 코드베이스를 읽는 법, 첫인상을 만드는 법은 확실히 늘어납니다. 그런데 이 목록에는 유지보수와 장기 결과가 없습니다. 시스템을 오래 데리고 살아 본 경험, 자기가 만든 것의 3년 차를 본 경험이 비어 있게 됩니다.

이 공백은 이력서에 드러나지 않다가 시니어 이후의 판단에서 드러납니다. 근속 기간을 보는 시선 자체는 시장과 업계마다, 그리고 시기에 따라 다릅니다. 어떤 시장에서는 잦은 이동이 흔한 경로로 읽히고 어떤 시장에서는 여전히 설명을 요구받습니다. 그러니 여기서 문제 삼는 것은 남들의 평가가 아니라, 반복되는 1년 차가 실제로 만드는 능력의 공백입니다.

떠나기 전에 확인할 다섯 가지

  • 남아서 아직 시도하지 않은 것. 역할 재협상, 팀 이동, 프로젝트 제안을 해 봤는지. 회사를 옮기는 것보다 팀을 옮기는 편이 싼 경우가 많습니다.
  • 저쪽이 같은 문제의 다른 버전인지. 지금 힘든 이유를 세 줄로 적고, 새 조직에서 그 세 줄이 어떻게 다른지 답해 봅니다. 답이 안 나오면 아직 정보가 부족한 것입니다.
  • 지금 하는 일의 마무리 지점. 결과를 못 보고 떠나면 그 일은 이력서 한 줄이 되지 못합니다.
  • 관계 정리. 업계는 좁고, 몇 년 뒤의 추천서는 지금의 마지막 2주에서 만들어집니다.
  • 재정 완충. 완충이 없으면 협상도 없습니다. 다음 편에서 다룰 레버리지의 상당 부분이 여기서 나옵니다.

남는 결정과 그냥 미루는 표류

남기로 하는 것도 결정입니다. 다만 결정과 표류를 가르는 기준이 하나 있습니다. 기한과 조건이 붙어 있는가입니다. "일단 좀 더 있어 보자"는 표류이고, "다음 분기까지 이 프로젝트의 결과를 보고, 그때까지 역할이 바뀌지 않으면 다시 검토한다"는 결정입니다.

조건을 적어 두면 두 가지가 좋아집니다. 매일 저울질하느라 쓰는 정신적 비용이 사라지고, 검토 시점이 왔을 때 감정이 아니라 기록으로 판단하게 됩니다. 기억은 최근 일주일의 기분을 전체 기간의 요약으로 착각하게 만듭니다.

오늘 할 수 있는 한 가지

지금의 결정을 한 문장으로 적고 날짜를 붙이십시오. "나는 [날짜]까지 남는다. 그때까지 [무엇]이 일어나면 계속 남고, [무엇]이 일어나지 않으면 움직인다." 문장이 어색하게 느껴진다면, 대개 조건 자리에 넣을 것이 아직 정리되지 않았다는 뜻입니다. 그 정리가 이 작업의 본체입니다.

이 조언이 안 맞는 경우

복리 계산이 무의미한 상황이 있습니다. 괴롭힘, 건강을 갉아먹는 강도, 안전하지 않은 환경, 윤리적으로 받아들일 수 없는 요구가 그렇습니다. 이런 경우 남아서 얻는 것을 계산하려는 시도 자체가 해롭습니다. 빨리 나오는 것이 옳고, 그 결정에 정당화가 더 필요하지 않습니다.

회사의 존속이 흔들릴 때도 신중함이 손해가 됩니다. 신호가 여러 개 겹치는데 관망하면, 나중에 같은 시기에 같은 이유로 시장에 나온 사람들과 함께 움직이게 됩니다. 그리고 이 글은 옮길 곳을 고를 수 있는 상황을 전제합니다. 선택지가 하나뿐이라면 판단의 문제는 관리의 문제로 바뀝니다.

What a Move Solves and What Follows You

Changing jobs is not a cure-all, but it is not powerless either. Some problems it genuinely resolves: the product stopped growing, there is nobody here to learn from, the size of problem you want to work on does not exist at this company. These are caused by the environment, so changing the environment actually removes them.

Other problems follow you. The habit of not defining your own scope, the tendency to postpone conflict, the cycle of boredom that arrives once novelty wears off — these travel in your luggage. So the first question is not about the company but about where the cause lives. Is what is hard right now confined to this building, or does it walk around with me?

The way to tell them apart is to look backwards. Check whether the same kind of frustration existed at your previous organization. On the second repetition it is hard to put much weight on the environment. Conversely, if it is the first time you have met this problem and three or more people explain its cause the same way, that is structure, not personality. Skip this test and you will be writing the same sentences again six months into the new company.

What Compounds Only If You Stay

Some things reset on a move and accumulate if you stay. The first is trust: how quickly your words get through, whether people give your proposal a hearing before judging it, is a balance built by time. The second is second-order knowledge — why the system came to look this way, which decision came out of which constraint. None of it is written in the code. The third is standing to take on big work; organizations generally do not hand a risky project to someone who just arrived.

The fourth is the most expensive. It is the experience of receiving back the consequences of your own decisions. Someone who has personally lived with the maintenance cost that a structure they chose two years ago now produces develops judgment differently from someone who left before each of those moments arrived. You cannot buy that stretch from a book or from another company.

What Goes Missing When You Are Always in Year One

Repeated short tenures sharpen only the skills of the opening stretch. Finishing onboarding fast, reading an unfamiliar codebase, making a first impression — those genuinely improve. But maintenance and long-run outcomes are absent from that list. Living with a system for a long time, seeing the third year of something you built: those stay empty.

The gap does not show on a resume; it shows in judgment at senior level and beyond. How tenure itself is read differs by market, by industry, and by period. In some markets frequent moves read as an ordinary path, and in others they still invite an explanation. So the concern here is not other people's evaluation but the actual capability gap that a repeated first year creates.

Five Things to Check Before You Leave

  • What you have not yet tried by staying. Have you renegotiated the role, asked for a team transfer, proposed a project? Moving teams is often cheaper than moving companies.
  • Whether the other side is the same problem in a different version. Write the reason it is hard in three lines, then answer how those three lines differ at the new organization. If no answer comes, you still lack information.
  • The finishing point of your current work. Leave before the outcome lands and the work never becomes a line on your resume.
  • Relationships. The industry is small, and the reference you need in a few years is manufactured in your final two weeks.
  • Financial cushion. With no cushion there is no negotiation. Much of the leverage discussed in the next part comes from here.

A Decision to Stay Versus Drift

Staying is also a decision. One property separates a decision from drift: whether a deadline and a condition are attached. "Let me just stay a bit longer" is drift. "I will see the outcome of this project through next quarter, and if my role has not changed by then, I re-open the question" is a decision.

Writing the condition down improves two things. The mental cost of weighing it every day disappears, and when the review date arrives you judge from a record instead of a mood. Memory otherwise mistakes the feeling of the last week for a summary of the entire period.

One Thing You Can Do Today

Write your current decision as one sentence with a date attached. "I stay until [date]. If [what] happens by then I keep staying; if [what] does not happen, I move." If the sentence feels awkward to write, it usually means you have not yet worked out what belongs in the condition slot. That working out is the actual body of this task.

Where This Advice Does Not Apply

Some situations make the compounding calculation meaningless: harassment, an intensity that is eating your health, an unsafe environment, a request you cannot ethically accept. In those cases the attempt to calculate what staying earns is itself harmful. Leaving quickly is right, and the decision needs no further justification.

Caution also becomes costly when the company's survival is in question. If several signals overlap and you wait, you end up moving at the same time and for the same reason as everyone else. And this post assumes a situation in which you can choose where to go. With only one option, the problem of judgment turns into a problem of management.
