협상이 부끄럽게 느껴지는 이유는 그것을 "제로섬 대결"로 상상하기 때문입니다. 내가 더 받으면 상대가 손해를 본다는 그림. 그런데 오퍼 단계의 실제 구조는 그렇지 않습니다.

숫자로 생각해 보면 분명해집니다. 경력직 한 명을 뽑는 데 회사가 이미 쓴 비용을 떠올려 보세요. 공고와 스크리닝, 서너 차례의 면접에 들어간 면접관들의 시간, 그리고 헤드헌터를 통했다면 통상 연봉의 15에서 25퍼센트로 알려진 수수료. 여기에 채용이 무산됐을 때 다시 몇 달을 돌려야 하는 비용까지 더하면, 연봉 300만 원 차이 때문에 오퍼를 철회하는 선택은 회사 입장에서도 손해입니다. 정중하게 제시된 협상 요청으로 오퍼가 날아가는 경우가 드문 이유가 이것입니다.

두 번째로 바꿀 프레임은 "요구"가 아니라 "정렬"입니다. 협상 메일의 문장을 이렇게 바꿔 보세요. "더 주세요"가 아니라 "제가 이 자리에서 만들 가치와 시장 기준을 보면 이 구간이 맞다고 생각하는데, 회사 기준과 어디가 다른지 듣고 싶습니다." 같은 요청이지만 상대가 방어할 대상이 사라집니다.

정보 비대칭을 좁히는 일이 협상의 절반입니다

셋째, 회사에 직접 묻습니다. "이 포지션에 책정된 범위가 있을까요?" 이 질문은 리크루터와의 첫 통화에서 해도 전혀 이상하지 않습니다. 참고로 유럽연합은 2023년에 채택한 임금 투명성 지침에서 채용 단계의 임금 범위 공개를 의무화하고 지원자에게 이전 급여를 묻는 것을 금지했습니다. 회원국 이행 기한은 2026년 6월입니다. 미국도 여러 주가 비슷한 법을 두고 있습니다. 한국에는 아직 그런 규정이 없어서, 이전 연봉을 밝힐지 말지는 여전히 각자의 재량으로 남아 있습니다.

첫 숫자와 범위 — 앵커링은 어디까지 작동하나

협상 조언에서 가장 자주 인용되는 것이 앵커링입니다. 1974년 트버스키와 카너먼이 사이언스에 실은 실험이 출발점입니다. 참가자들에게 회전판을 돌려 무작위 숫자를 보게 한 뒤 전혀 무관한 질문의 답을 추정하게 했더니, 방금 본 숫자가 답을 끌어당겼습니다. 협상 맥락에서는 2001년 갈린스키와 무스바일러의 연구가 자주 인용되는데, 먼저 제시된 금액이 최종 합의점을 상당 부분 예측했습니다.

다만 여기서 정직해야 할 부분이 있습니다. 앵커링은 심리학에서 재현이 비교적 잘 되는 편에 속하는 효과지만, 그렇다고 모든 상황에서 같은 크기로 작동하지는 않습니다. 상대가 해당 시장을 잘 알고 있을수록, 그리고 회사가 레벨별 임금 밴드를 엄격히 운영할수록 첫 숫자가 밀어낼 수 있는 폭은 줄어듭니다. 앵커링은 밴드 안에서의 위치를 바꾸는 도구이지, 밴드 자체를 옮기는 도구가 아니라고 생각하는 편이 현실에 가깝습니다.

그럼에도 숫자를 부를 순간이 오면 형식은 중요합니다. 단일 금액보다 범위가 낫고, 그중에서도 목표 금액을 범위의 맨 아래에 두는 방식이 좋습니다. 2015년 에임스와 메이슨의 연구는 이런 형태의 범위 제시가 단일 숫자 제시보다 나은 결과를 내면서 상대에게 무리한 요구로 비치지도 않는다고 보고했습니다. 상대가 범위의 하단을 고르더라도 그것이 이미 내 목표이기 때문에 손해가 나지 않는 구조입니다.

실제 문장으로 옮기면 이렇습니다. 목표가 7,500만 원이라면 "7,500만 원에서 8,200만 원 사이를 생각하고 있습니다"라고 말합니다. 7,000만 원부터 8,000만 원 사이라고 말하면 거의 확실히 7,000만 원 근처가 돌아옵니다. 아래쪽 끝이 내 목표여야 하는 이유입니다.

그리고 협상력의 실체는 화법이 아니라 대안입니다. 1981년 피셔와 유리가 『Getting to Yes』에서 정리한 개념이 그대로 적용됩니다. 다른 오퍼가 하나 있는 사람과 없는 사람은 같은 문장을 써도 결과가 다릅니다. 그러니 협상 준비의 절반은 메일을 쓰기 전, 지원 단계에서 이미 끝나 있습니다. 가능하면 프로세스의 종료 시점을 비슷하게 맞추세요.

기본급 말고도 테이블 위에 있는 것들

이 표를 쓸 때 원칙이 하나 있습니다. 여덟 개를 한꺼번에 요구하지 말고, 순위를 정해 상위 두세 개만 한 번에 제시하세요. 항목을 늘릴수록 요청은 목록이 되고, 목록은 상대에게 협상이 아니라 관리 업무로 느껴집니다. 그리고 하나가 막혔을 때 다음을 꺼내는 순서로 가야 대화가 이어집니다.

비교의 단위도 통일해야 합니다. 기본급만 비교하면 판단이 자주 어긋납니다. A사가 기본급 500만 원이 높지만 성과급이 없고, B사는 기본급이 낮은 대신 정기 성과급과 주식이 있다면 총 보상 기준으로 다시 세워야 합니다. 여기에 세금과 퇴직금 산정 방식, 통근 시간의 실질 비용까지 넣으면 순위가 뒤집히는 경우가 드물지 않습니다.

"희망 연봉이 어떻게 되세요?" — 초반 질문에 답하는 법

세 번 이상 압박이 들어오거나 이전 연봉을 정확히 요구받는 경우도 있습니다. 이때는 거절해도 됩니다. "이전 회사의 보상 조건은 밝히지 않는 것이 원칙이라 양해 부탁드립니다. 대신 제가 기대하는 구간은 말씀드릴 수 있습니다." 이 문장을 썼다고 탈락하는 회사라면, 그 정보를 넘겼을 때의 협상은 어차피 좋게 끝나지 않습니다.

마지막으로 오퍼를 받은 뒤의 첫 반응도 준비해 두면 좋습니다. 전화로 금액을 들었을 때 그 자리에서 수락하거나 실망을 드러내지 말고, 이 한 줄로 시간을 확보하세요. "제안 감사합니다. 내용을 문서로 한 번 정리해서 보고 이틀 안에 회신드려도 될까요?" 감정이 가장 요동치는 순간에 결정하지 않는 것만으로 협상의 질이 올라갑니다. 직장에서 쓰는 다른 곤란한 문장들은 상황별 스크립트 편에 정리해 두었습니다.

카운터오퍼의 함정, 그리고 정직한 한계

이직을 확정하고 사직 의사를 밝혔을 때 현재 회사가 금액을 맞춰 주겠다고 하는 경우가 있습니다. 갑자기 되는 인상, 갑자기 열리는 승진. 이 순간이 커리어에서 가장 판단이 흐려지는 지점 중 하나입니다.

업계에서는 "카운터오퍼를 수락한 사람의 80퍼센트가 6개월 안에 결국 회사를 떠난다"는 통계가 자주 인용됩니다. 다만 이 수치는 출처가 불분명하고 채용 업계에서 반복 인용되며 굳어진 성격이 강해서, 근거로 삼기에는 약합니다. 숫자 대신 구조로 판단하는 편이 낫습니다. 질문은 하나입니다. 내가 떠나려던 이유가 돈이었나, 아니면 돈으로 가려질 수 있는 다른 것이었나. 성장 정체, 매니저와의 관계, 제품의 방향 같은 이유였다면 인상된 급여는 그 문제의 해결이 아니라 유예입니다. 그리고 회사는 이제 나를 "떠날 수 있는 사람"으로 분류해 둡니다. 그 분류가 다음 조직 개편에서 어떻게 작동할지는 아무도 보장해 주지 않습니다.

Introduction — The Moment the Cursor Stops in Front of an Offer Email

The offer email arrives. There is a number in it, and a last line asking you to confirm and reply. You open the reply window, type "thank you," and the cursor stops. For most people, those few minutes of deciding whether to write the next sentence are the most uncomfortable stretch of the entire job search.

What stops you is not a lack of information. You stop even when you know the market rate. The feelings that stop you usually run like this. They already did me a favor by hiring me, so will bringing up money make me look greedy. What if the offer gets pulled because I said something. What if I go down as a calculating person from day one.

This piece is for those few minutes. To start with the conclusion: an offer means the company has already decided to pick you, and from that moment the company and you are on the same side. What remains is not a contest to persuade each other but the practical work of two parties who have chosen each other lining up the terms.

What the Embarrassment Really Is, and the Frame to Change

Negotiation feels embarrassing because we imagine it as a zero-sum contest. The picture where anything more for me is a loss for them. But the actual structure at the offer stage does not work that way.

Think in numbers and it becomes obvious. Consider what the company has already spent to hire one experienced person. The posting and screening, the hours of the interviewers across three or four rounds, and, if a headhunter was involved, a fee commonly said to run 15 to 25 percent of annual salary. Add the cost of restarting the search for months if the hire falls through, and withdrawing an offer over a 3,000 dollar difference in salary is a loss for the company too. That is why an offer rarely evaporates because of a politely worded request to negotiate.

The second frame to change is "alignment" rather than "demand." Try rewriting the sentence in your negotiation email. Not "please give me more," but "looking at the value I expect to create in this role and at the market benchmark, I think this band is the right fit, and I would like to hear where the company sees it differently." Same request, except now there is nothing for the other side to defend against.

The third is knowing the exact nature of the feeling. Many people who cannot bring up negotiation cannot bring up only negotiation. They cannot decline a favor, they postpone uncomfortable requests, and their voice shrinks whenever they have to claim their share. If that is the case, this is not a problem of negotiating technique but of setting boundaries, and what needs practice is not a script but an accumulation of evidence that asking does not break relationships.

Closing the Information Gap Is Half the Negotiation

The two sides of the table do not hold equal information. The company knows the budget band assigned to this role, knows what recent hires at the same level were paid, and knows how many candidates are still in play. You know one number: yours. As long as that gap exists, no phrasing helps much.

There are three ways to close it.

First, look at public data sliced by role, region and years of experience. Domestically there are the role-level salary statistics and disclosure filings on hiring platforms, plus self-reported data from sites like Jobplanet and Blind, and on the official side there is the Ministry of Employment and Labor wage and job information system. Each has its bias. Self-reported data skews high; official statistics lag. So rather than trusting a single number, it is safer to find the band where three sources overlap.

Second, ask people. This is the most accurate route and the least used. Asking an acquaintance in the same role "roughly what band is typical at this level" is not rude. Even people who are uncomfortable naming their own figure will usually give you a range. Asking a headhunter works too. They watch offers from many companies in real time.

Third, ask the company directly. "Is there a range budgeted for this position?" That question is completely unremarkable on a first call with a recruiter. For reference, the European Union pay transparency directive adopted in 2023 requires pay ranges to be disclosed during hiring and bans asking applicants about previous pay. The member state implementation deadline is June 2026. Several US states have similar laws. Korea has no such rule yet, so whether to disclose your previous salary is still left to individual discretion.

The First Number and the Range — How Far Does Anchoring Actually Reach

Anchoring is the most frequently cited idea in negotiation advice. The starting point is the experiment Tversky and Kahneman published in Science in 1974. Participants watched a wheel of fortune produce a random number, then estimated the answer to a completely unrelated question, and the number they had just seen pulled their answers toward it. In the negotiation context, the 2001 work of Galinsky and Mussweiler is cited often: the first figure named predicted a substantial part of the final settlement.

There is a point of honesty owed here, though. Anchoring is one of the better-replicating effects in psychology, but that does not mean it works at the same magnitude in every situation. The better the other side knows the market, and the more strictly the company runs pay bands by level, the less room the first number has to push. It is closer to reality to think of anchoring as a tool for moving your position inside the band, not a tool for moving the band itself.

Still, when the moment to name a number comes, the format matters. A range beats a single figure, and the best version is putting your target number at the very bottom of that range. Ames and Mason reported in 2015 that this form of range offer produced better outcomes than a single-point offer while not coming across as an unreasonable demand. Even if the other side picks the bottom of the range, that bottom is already your target, so the structure cannot lose.

Put into an actual sentence, it looks like this. If your target is 75,000 dollars, you say "I am thinking somewhere between 75,000 and 82,000." Say "between 70,000 and 80,000" and what comes back will almost certainly be near 70,000. That is why the bottom end has to be your target.

And the substance of negotiating leverage is not phrasing but alternatives. The concept Fisher and Ury laid out in Getting to Yes in 1981 applies directly. Someone holding one other offer and someone holding none will get different outcomes from the identical sentence. So half of your negotiation prep is already finished before you write the email, back at the application stage. Where you can, line up the end dates of your processes so they land close together.

What Is on the Table Besides Base Pay

When you hear that base pay has hit the top of the band and will not move further, the negotiation is not over. Room reappears once the decision authority shifts to a different item.

There is one principle for using this table. Do not ask for all eight at once; rank them and put only the top two or three on the table at a time. The more items you add, the more the request turns into a list, and a list feels to the other side like administrative work rather than a negotiation. Bringing out the next item only after one is blocked is what keeps the conversation moving.

The unit of comparison has to be consistent too. Compare base pay alone and your judgment will go wrong often. If company A is 5,000 dollars higher on base but has no bonus, while company B has a lower base with a regular bonus and equity, the comparison has to be rebuilt on total compensation. Add taxes, how severance is calculated, and the real cost of commuting time, and it is not rare for the ranking to flip.

"What Are Your Salary Expectations?" — Answering the Early Question

This question usually comes at the earliest point in the process, within the first five minutes of a call with a recruiter. It is built to make you put down a number when you have the least information. So the first response is to defer. Put in the sentence the fact that this is a reordering, not an evasion, and it lands naturally.

"I would like to answer that once I understand the scope and level a little better. If there is a range budgeted for this position, could I hear that first?"

If they give you the range, you have gained a large piece of information on the spot. If they will not and they ask again, move to the second response. Here you give a number but attach conditions.

"My current total compensation is around 62,000 dollars. For this move I am thinking somewhere between 75,000 and 82,000, and there is room to adjust depending on level and scope."

Sometimes the pressure comes a third time, or you are asked for your previous salary exactly. You may decline. "As a matter of policy I do not disclose compensation terms from a previous employer, so I hope you will understand. What I can share is the band I am targeting." If a company drops you for writing that sentence, the negotiation after handing over that information was not going to end well anyway.

Finally, it helps to prepare your very first reaction after an offer lands. When you hear the figure on a call, do not accept on the spot and do not show disappointment; buy time with this one line. "Thank you for the offer. Could I look at it once in writing and get back to you within two days?" Simply not deciding at the moment your emotions swing hardest raises the quality of the negotiation. Other difficult sentences you need at work are collected in scripts for each situation.

The Counter-Offer Trap, and an Honest Limit

Sometimes, once you have confirmed a move and given notice, your current company offers to match the number. A raise that suddenly becomes possible, a promotion that suddenly opens. That moment is one of the points in a career where judgment gets cloudiest.

The industry often quotes a statistic that 80 percent of people who accept a counter-offer leave the company anyway within six months. That figure has an unclear origin and has hardened mostly through repeated citation inside the recruiting industry, so it is weak as evidence. It is better to judge by structure than by the number. There is one question. Was the reason I wanted to leave money, or something money can paper over. If the reason was stalled growth, the relationship with a manager, or the direction of the product, a raise is not a solution to that problem but a deferral. And the company now files you under "people who might leave." Nobody can promise you how that filing will operate in the next reorganization.

There are exceptions, of course. If compensation genuinely was the only reason you were leaving, if the role or level actually changes along with the raise, and if that change is in writing rather than spoken, staying can be a reasonable choice.
